Leadership competencies and potential assessment
How to identify someone who has what it takes to lead?
A top-performing specialist does not always make a good manager. Virtually anyone who has promoted their strongest team member – only to see team performance stall a few months later – knows this firsthand. Conversely, someone who does not look like a leader at first glance might bring a team together better than anyone else. Leadership decisions are often made based on subjective impressions: how a person behaves in a meeting, how they speak, or how impressive their CV is. However, impressions can be deceiving. As a result, high-potential leaders are sometimes overlooked, while others are promoted into roles for which they are ill-suited.
An assessment provides an objective answer to two key questions: what leadership skills the person already possesses, and how much growth potential they have. Hogan researchers highlight that the qualities that make someone stand out and get appointed (leadership emergence) do not always align with the traits that enable them to build an engaged, high-performing team (leadership effectiveness). Assessment helps surface underlying competencies that drive long-term leadership success.
What benefits does the assessment provide?
- An objective basis for decision-making that you can justify to yourself, the candidate, and the team
- Lower risk of hiring or promotion mistakes: see how a candidate will perform in the new role before making the appointment
- Clear development priorities: 1–3 focus areas worth investing in for maximum impact
- Visibility into leadership potential: know who can step into leadership roles long before positions become vacant
- A shared leadership language: everyone is evaluated against clear, consistent criteria, making growth conversations specific and actionable
When is this assessment useful?
In all cases, we look at what the manager is capable of today and how much further they can grow.
An existing manager for whom growth is important
You have a manager who is performing well, but you want to know their growth direction. Are they ready for greater responsibility? What needs strengthening for them to become more effective? The assessment highlights strengths, risks, and 1–2 focus areas to target for development first.
A candidate for a leadership position
You are selecting someone for a management role. Whether the candidate is internal or external, a hiring mistake would be costly and visible to the whole team. The assessment provides an objective foundation for the decision: you see what the candidate is capable of and what kind of team they would manage most successfully.
A future manager, not yet experienced
You want to identify in advance who in your team could step into leadership. The person hasn't managed before, so there is nothing to observe, yet you don't want to risk the position. The assessment identifies potential before it turns into experience, helping you grow your own leaders.
